Client:The HR Function of a Global Solutions Company.
The Assignment: The objectives of the assignment were to create a career framework for HR to:
Enable people to understand the various opportunities for growth and movement in the organization and therefore provide hooks to retain talent within the organization
Provide guidelines for managing, assessing and deploying talent
Provide clear direction in terms of career moves but ensure that the onus of career development rests with individual
The Career Framework project for HR was to serve as the "pilot project" for the support functions.
Our Deliverables:
Definition of Career Paths (including lateral movements; the different ladders possible within a function) within the function; this included identification of tracks within HR, clusters of roles and the construction of paths between the various roles at the different levels in the HR organization.
Gates that defined criterion and process for movement through the career path. This involved the definition of guidelines and criteria for pace based movement and position based progression.
Responsibility Matrix to manage careers and talent in HR: This involved creating guidelines for HR, as well as committees that would look at talent assessment and progression
In order to create the Career Framework, we also sought inputs from internal stakeholders through structured interviews and with the HR function through FGDs. We also designed and rolled out a Survey on Career and Talent Management Practices that gathered data and best practices from 5 organizations on: Talent Management, Career Progression, and Capability Building in Support Functions.
Outcome: The HR Career Framework designed by CoCoon has been very successful in addressing the needs of the organization and the HR team. The model has since been translated for other Support Functions in India and the HR Career Framework is now being "transported" to other geographies within the organization and adapted to their local contexts.
