ASSESSMENT & FEEDBACK Creating a Global Leadership Pipeline
Client:The BPO arm of a large global I.T. products and services company.
The Assignment:The organization had recently passed through a phase of rapid scaling up, which had led to a large need for leadership talent at the frontline. While they had been able to manage this need internally and through some lateral hiring, the focus had been on meeting the demand for supervisory roles with limited attention or opportunity to groom and develop capability in this area.
Our Mandate:Partner with the organization to identify and develop supervisory and managerial talent.
The Approach:The starting point of this assignment was the definition of a relevant competency framework as the organization's internal framework covered only functional and technical competencies, but not behavioral. We partnered with HR, L&D and the business, to define the behavioral competency framework for the Supervisor and Manager roles.
Based on this competency framework, we designed separate Development Centers (DC) for people moving in to a first time Supervisor role and Supervisors moving in to a Manager role. Both DCs were 1.5 days long, designed with a combination of group, one-on-one and individual activities, both in the business context as well as outside. Participants of the Development Centers were observed by a combination of a CoCoon Observer and 1-2 internal observers from the business. Post the DC, each participant received one-on-one feedback the CoCoon observer, to share strengths and discuss development steps. This was supported by a detailed Development Feedback Report
The Outcome:
We facilitated the Development Centers across the organization's offices in 5 countries (India, Poland, Romania, Costa Rica, Spain and Mexico) over a span of 3 years. The Centers covered 250 Supervisors and 100 Managers across these locations, and each year, participants went through an internal Development plan based on the needs emerging from the DC. This pool of talent fed the organization's need for fully groomed leaders at the next level, in pace with their growth plans.
