Developing high potential managers
     
  Client: Global IT Infrastructure solutions provider.

Audience: Senior Managers with national roles across India, Greater China and South East Asia.

The Assignment: The Top Talent Development Journey for these high potential individuals across the geographies comprised 3 interventions: A launch program to help them understand their own areas of strength and development and create a development agenda to be pursued through the 6 month Journey; the second was a Management Development Program at a University and the third was internal coaching by Senior managers in their own Regions.

We partnered with the client organization in designing and facilitating the launch intervention and to equip the India Senior Managers (Directors) to create impact and value in their role as Internal Coaches.


The Approach: We used a two step approach to designing and rolling out a Development Center to help the participants receive feedback around their areas of strength and opportunity:

Step 1 We designed the assessment framework for this intervention, by identifying 6 key competencies from their existing set of 16 competencies. We also created descriptors for these competencies and used them as the background for subsequent steps of the Development Journey
Step 2 We designed a one and half day Development Center (DC) based on these competencies. The DC comprised of a suite of group, one-on-one and individual activities set in the work context, with a significant number also set in an 'out-of-work' context.

  • Internal business leaders from India and the other participating countries were trained as co-observers for the various Centres. The Development Centres concluded with one-on-one feedback on observations and a discussion on development actions. These sessions were facilitated by the CoCoon observers and followed up with detailed individual feedback reports

Additional Tools of Assessment In addition to the DC as a tool to assess the individuals, the following tools (administered internally) were used as data points for feedback for each participant
  • MBTI
  • 360 Degree Feedback

CoCoon helped put together a Compilation report on the three assessments (DC +MBTI+360) for each participant.

As a final step, we partnered with the client to build a support mechanism to help the individuals carry forward their development action plans. We initiated and rolled out a Master Coach Program to build coaching capability internally, amongst identified Director Coaches who would support these participants through their Development Journey.
